  • Feel the churn: Exercising talent management practices to support a climate for career mobility

    The rise of employee mobility over the past few decades has significant implications for both organizational performance and individual careers. The traditional organizational response aims to combat turnover with increased retention efforts, but we offer an alternative strategy. In this article, we suggest that organizations also support employee mobility by proactively implementing practices that prepare workers for the next step in their career, whether that be internal or external from the company. When strategically combined, these practices can support a climate for career mobility. Drawing on extant management literature and industry publications, we demonstrate how organizations can create and support a climate for career mobility via workforce planning, job design, recruiting, onboarding, offboarding, and total rewards. Taken together, a strategic bundle of practices allows employers to support the careers of mobile workers as well as advance the goals and performance of the organization.

  • Turn Departing Employees into Loyal Alumni

    Despite the high rate of churn in the labor market today, many companies pay scant attention to offboarding employees. That's a mistake, say the authors, who argue that offboarding is an increasingly vital part of talent management--and an opportunity to create long-term value. Drawing on their scholarly research and interviews with HR professionals, the authors recommend a number of best practices. One is to plan well in advance for employees' departures: Because few people stay at one company for their whole career, it's important to have frank conversations throughout their tenure about their goals and prospects for advancement. When employees do choose to leave or get laid off, managers should acknowledge their contributions, provide resources to support them through the transition, and use exit interviews as an opportunity for mutual learning. Companies should also create formal alumni programs to keep former workers connected to the organization. Together, these offboarding practices can create a cadre of ex-employees who become valuable customers, suppliers, boomerang employees, mentors to current workers, and ambassadors for the firm.

  • Addressing Skills Mismatch: Utilizing Talent Supply Chain Management to Enhance Collaboration Between Companies and Talent Suppliers

    Talent management continues to be a topic of interest for employers who face significant challenges dealing with the uncertainty of the supply and demand of talent in organizations. In particular, employers often speak of a talent gap that exists between the skills possessed by applicants and the skills needed in organizations. Supply chain management (SCM), a field that focuses on matching product supply with consumer demand, offers several concepts and models that could apply to and help resolve issues related to the skills mismatch. In order to address this issue, we base our conceptual development on a theoretical framework used in SCM called the collaborative, planning, forecasting, and replenishment (CPFR) approach. We use this approach to develop a comprehensive model of talent supply chain management (TSCM) that applies concepts related to the field of SCM to managing the development and flow of talent. We further go on to describe how organizations can utilize TSCM to enhance connections with talent suppliers to get their labor demands fulfilled with individuals who have the necessary skills for success.
