• Triage at Rouge Valley Health System

In late 2006, the Rouge Valley Health System’s board of directors began to grasp the gravity of the leadership challenge set before them: rescue the amalgamated Scarborough Centenary Hospital and the Ajax and Pickering General Hospital, which was financially a “basket case,” or face an imposed government takeover. A recently completed independent peer review conducted from June through November 2007 came down hard on the former senior leadership team for poor performance and lack of accountability. To reverse the hospital’s grave prognosis, the board needed to perform triage: work with their new chief executive officer to stop the financial bleed, restore faith among the hospital’s senior management and work towards a new organizational culture.

  • Landsbankinn HF: Leadership Challenges Going Forward

Landsbankinn hf. was the market leading financial institution in Iceland. The chief executive officer took on his role in mid-2010. At a time when employee morale and customer satisfaction was essentially non-existent, and bankers were widely seen as nation-destroying criminals, he was hired to build a sustainable operation with a reputable brand and restore trust among employees, politicians, regulators, industry peers and customers. Building a positive relationship with Icelanders would be particularly difficult for Landsbankinn because it was moving forward using the decimated brand of its failed predecessor. The Icelandic people would want to know and see what exactly had changed that made the bank a trustworthy institution.

  • ING Direct Canada: Are You Suffering?

In a testament to the power of social media and the effect it can have on a business, the chief executive officer of a bank adopts the habit of taking to Twitter on a daily basis to promote his company’s services. But when the bank’s most recent ad campaign ignites a furor among TV audiences, Twitter quickly becomes a vehicle for crucifying the bank rather than promoting it. Within a week of the ad's air date, the bank is inundated with angry tweets, Facebook messages and media criticism. It becomes clear that the bank has made a mistake and will have to act quickly to decide on an appropriate response.

  • The Cultural Battle of the Australian Army

The Chief of the Australian Army faces a significant public scandal. In recent weeks, allegations have emerged that members of the country’s defence forces, including officers, shared explicit emails and photos that denigrated women. The scandal occurs as the Australian Defence Force is actively encouraging more women to join the ranks of the military. The Chief of the Australian Army needs to devise a strategy to communicate to the victims of the scandal, members of the army and the general public that the Australian Army is a national institution with strong values and moral standards and will not tolerate chauvinism of any kind.

  • Canada's Aboriginal People: Idle No More

The relationship between Aboriginal peoples and the Canadian government has been characterized by conflict and change. Although the Conservative government seemed to support Aboriginal objectives when it issued an historic apology in 2007 for the abuses suffered under the residential schools program and signed the United Nations Declaration on the Rights of Indigenous People in 2008, it included changes to the Indian Act in its 2012 omnibus Bill C-45 that put economic development ahead of environmental protection and violated numerous First Nations treaties. In response, a group of First Nations activists initiated the Idle No More movement, which used social media to organize demonstrations around the country, including teach-ins, flash mob round dances and blockades of major transportation routes. Although supported by many non-Aboriginal environmental and human rights groups both in Canada and abroad, the movement appeared to lose steam after the prime minister met Aboriginal leaders to outline eight key items of consensus for action to address Aboriginal and treaty rights, health care, education and employment issues and Chief Theresa Spence suspended the hunger strike that had galvanized support. How could Idle No More organizers maintain the momentum and awareness they had worked so hard to achieve?

A multinational company’s first senior female leader is assigned to the European headquarters. The assignment is a professional coup, and she is primed to meet the challenge. However, her new colleagues’ predominant view is that she is a non-European woman who represents the corporate head office. She has the opportunity to fly high or fail.

  • Good Leaders Never Stop Learning

Are leaders born or made? The answer is both. Indeed, good leaders are the product of a never-ending process of skill and character development. This article reveals ten pathways for learning to lead: 1) performing: excelling in a role; 2) risking: taking chances to lead and learn; 3) stretching: going beyond one’s own comfort zone; 4) learning: reflecting on past events to discern lessons; 5) self-awareness: seeking to know one’s strengths and weaknesses; 6) trusting: relying on one’s abilities and those of others in order to build a reputation of trustworthiness; 7) adapting: acting appropriately in different situations; 8) mentoring: learning from other leaders; 9) observing: watching in order to gain a better understanding; and 10) integrating: seeing the “big picture.”

This article shows that many leaders lack an early desire to be glorified as a leader and that good leadership can be learned by anyone with basic intelligence and a strong commitment to ongoing development and collaboration. Making time for continual learning and avoiding arrogance or closed-mindedness is crucial. One tech-sector billionaire reveals how he frequently cleans the family lavatory after work, as a reminder that all contributions are valued. Ultimately, CEOs must create channels for feedback, and “command and control” should make way for sharing control over decision making.

  • Leadership Character and Corporate Governance

Corporate directors should look for three criteria in executives: competencies, commitment, and character. This article focuses on leadership character, the least understood of the three criteria. The authors met with over 300 business leaders on three continents, who identified character weaknesses or defects — including overconfidence, lack of transparency, and lack of accountability — as central to the Global Financial Crisis. The authors posit 11 dimensions of character — integrity, humility, courage, humanity, drive, accountability, temperance, justice, collaboration, transcendence, and judgment. They examine why character has not been studied extensively, given its relation to the crisis, and point to the lack of resources that the private and public sectors have spent on studying character (in contrast to competencies), as well as the common misperception of character as a “soft,” non-quantifiable construct. Character is revealed by how individuals behave in particular situations, and a full character assessment requires a deep and wide-ranging examination of a person’s life and work history over an extensive time period. Directors can influence character development in their organizations by discussing dimensions of character during appraisal processes, developing formal leadership profiles, and introducing character-focused discussion into their own board assessments.

  • Leadership and Risk Culture

There is arguably no more important role for senior leaders than to prepare organizations for risk. Firms face different types of risk, including strategic, operational, market, liquidity, credit, and reputational. This article starts by exploring risk leadership at TD Bank Group and Maple Leaf Foods Inc. In 2002, TD Bank’s leadership lowered its risk tolerance following years of volatile and uneven performance. It avoided excessive risk (including sub-prime lending) and grew from the 55th-largest North American bank in terms of market capitalization to the sixth in 2012. Maple Leaf Foods Inc., a large food-processing company, underwent a crisis in 2008 when its processed meats were implicated in 23 deaths due to Listeriosis. The firm then developed a world-leading food-safety culture, mobilized an increased industry focus on food safety, and recovered financially.

Five activities that lead to the establishment and maintenance of a strategically driven culture are described. “Think it” stresses the need for a deliberately conceived culture, rather than one that is merely emergent. “Talk it” emphasizes the need for messages and expectations to be articulated forcefully and clearly. “Walk it” suggests that leaders must not deviate from messages about a desired culture, and should offer organizational rewards for culturally congruent behaviours. “Reinforce it” states that leaders should celebrate the success of their organizational culture, while exercising caution. “Check it” suggests that leaders must link their current culture with their desired future culture and prevent the emergence of unplanned, undesired manifestations of culture.

  • Enbridge Michigan Oil Spill: Patrick Daniel's Challenge (A)

In 2010, approximately 20,000 barrels of oil being shipped south by Enbridge spilled into Michigan’s Talmadge Creek, contaminating wetlands around Battle Creek and the nearby county seat of Marshall, including a stretch of the Kalamazoo River. The timing of the incident could not have been worse. The pipeline had been carrying controversial tar sands oil at a time when Enbridge and its competitors were seeking to greatly expand their pipeline networks across North America. Moreover, the pipeline failure came on the heels of BP's much larger oil spill in the Gulf of Mexico, amid a period of heightened public intolerance toward oil spills. As a result, Enbridge faced massive public relations (PR) and regulatory challenges. Enbridge's reputation was clearly at risk since the company had promoted itself as a true believer in corporate social responsibility, which had raised the stakes when dealing with the industrial accident. The CEO of Enbridge faced an almost impossible challenge. He needed to prove to American citizens — and to industry regulators, market watchers, company shareholders and Enbridge employees — that his company deserved to be judged on its own merits, not as a Canadian version of BP. To meet this challenge, he needed to demonstrate that Enbridge was run by people who not only wanted to make amends but could be trusted to do so.

  • Scotiabank: Collaboration Across Business Lines

On October 1, 2010, Scotiabank implemented changes to its organizational structure that realigned its business globally and positioned it for further growth. Under the new structure, the bank’s businesses were regrouped into four business lines: Canadian Banking, International Banking, Global Banking and Markets, and Global Wealth Management. The bank had to figure out how to help individuals improve on working together across business lines. The formalization of cross-collaboration was through the newly instituted leadership teams. Team members had a joint accountability to ensure that the bank achieved optimum results in the geographic region in which the leadership team operated. And it was up to the team to consider how it was going to leverage collaboration. These teams were a significant departure from the behaviours and activities expected only a few months ago – people reported up to their own business line and did not worry about what anyone else in the particular geographic market was doing. There had been anecdotal evidence that a number of the leadership teams had success during the first few months. Still the sentiment among the senior leaders of the bank was that the implementation of the leadership teams was associated with several challenges.

  • Defence Research and Development Canada — Toronto (A): The Organizational Alignment Program

The world had changed as a result of the terrorist attacks on September 11, 2001. Canada was engaged in the Afghanistan War, and the first casualties were being felt. It was November 28, 2005, as Rene LaRose, the director general of Defence Research and Development Canada (DRDC) Toronto, sat in his office preparing for an all-staff briefing the following day. He knew that for his research institute to remain relevant and be a major contributor to the emerging needs of the Canadian Forces and national security in this rapidly changing landscape, a major transformation of his centre was required. The Canadian Forces was undergoing its own metamorphosis under its new Chief of Defence Staff, General Rick Hillier, and DRDC Toronto needed to be in synch with this development. LaRose had spent several years trying to convey the message that profound changes at DRDC Toronto were needed — changes that were as much cultural as they were structural. The sense of urgency was now acute with Canada at war, and DRDC Toronto was poised to embark on a major organizational alignment program.
