  • Tata Consultancy Services: Tackling Scandal in India

In June 2023, a recruitment scandal confronted India’s largest information technology (IT) outsourcing company, Tata Consultancy Services (TCS), which had been integral to the nation's economic growth since 1968. TCS faced allegations of bribery involving nearly ₹1,000 million. The full extent of the fraudulent activities remained uncertain, but there was speculation that commissions amounting to ₹1 billion (approximately US$13.3 million) had changed hands. While the organization took measures to fortify its system and reinforce its commitment to a zero-tolerance policy against breaches of its code of conduct, the company’s chief human resource officer and executive director faced the dilemma of making an appropriate recommendation to the board of directors regarding strategies that would prevent a recurrence of such events. He had to decide whether TCS’s human resource (HR) practices for tightening corporate governance were adequate or whether there were additional improvements and steps the company could consider implementing.

  • Building a Training Culture at Montecarlo Limited

Montecarlo Limited (MCL), a 25-year-old infrastructure and construction company in India, had invested in building effective human resources (HR) processes and a better employee experience. While it was unconventional for companies in this industry, whose outlook generally favoured production and profitability, to focus on these issues, MCL had endeavoured to create not only an effective training function, but also a culture of learning and development that empowered its employees to become better professionals and individuals. Given the nature of the industry, such efforts posed challenges in understanding and implementation. In January 2021, the company’s senior vice-president of HR wondered both how this focus on employees would help MCL and whether the company should continue to invest in its people and in building a culture of learning. If it did continue, how could it adjust its training process to make the learning and development process more effective?

  • Toronto General Hospital’s ICU Management of the COVID-19 Pandemic

In March 2020, the leadership team at Toronto General Hospital (TGH) needs to plan resources to accommodate the new influx of COVID-19 ICU patients. Key resources for ICU capacity include beds, physicians, nurses, and PPE. The current demand coming from two streams of patients (elective surgeries & emergencies) is expected to overwhelm the ICU capacity, but by slowing down elective surgeries, TGH can mitigate the situation. The optimal proportion of COVID to total ICU patients must be analyzed considering the impact on physicians, nurses, patients awaiting elective surgeries, and PPE. The case allows students to take the role of a hospital leader deciding on allocating capacity across resource pools and recommend an ICU action plan.

  • Emphasizing a Social Mission in Retaining Young Talent? Human Capital Management at GreenPrice

At 25 years old, Terence Hon found himself spending most of his time thinking about how to retain the young staff in his company. As a second-year student at the University of Hong Kong, Terence had cofounded GreenPrice, Hong Kong's first sustainable supermarket, with teammates Allison Chan, Ben So, and Cherissa Hung. The venture had found its target customer base among middle-class consumers who were attracted to the concept of purchasing short-dated products at heavily discounted prices. Each GreenPrice store had 1,000 to 1,200 stock-keeping units (SKUs) at any given time, and the supermarket chain saved over 2.55 million items that were set to expire annually. While the eight stores in GreenPrice's retail network were profitable, the high turnover rate among the nearly 100 employees at GreenPrice was keeping Terence awake at night. Terence and his cofounders pondered whether they should have emphasized GreenPrice's social mission more in the recruitment and retainment of its staff, since the commitment to sustainability could be a means to attract young people. They needed to determine whether GreenPrice should favor those who were most capable but were not interested in sustainability or those who were less capable but cared deeply about the environment.

  • GST Retail: Digital Transformation in The Dynamic Middle East Retail Industry

Soha Hayat, CHRO at GST Retail, a fashion retail brand based in the United Arab Emirates (UAE) that had stores across the Middle East region, had just returned from a monthly leadership review meeting. Although the reviews so far in 2022 had been difficult, the October 2022 review was perhaps the most shocking for Hayat. The Human Resources department had been under severe scrutiny for some months, and in this meeting, the leadership team had categorically stated that HR was slowing the entire firm down. Hayat believed that the problem had much deeper roots than what was being projected. GST was recuperating from a massive slowdown induced by the COVID-19 pandemic, which had begun early in 2020 and persisted throughout much of 2021. In the past few months, as customers returned to shop, sales had grown, signaling recovery. The leadership team, which wanted the company to bounce back quickly and instill confidence in their investors, had set ambitious new targets. This came with its own downside for GST, whose workforce count was at an all-time low. Hayat and her team wanted to initiate a revamp of the HR department through a dynamic technological transformation. The existing software deployed at GST was familiar to everyone but incapable of the transformation that was needed. Recently, Hayat had heard a lot about the capabilities of Artificial Intelligence (AI)-based solutions into HR. However, this was a relative new technology which would require substantial planning and as she leaned back in her chair, the question looming over her was, how should she proceed?

Tory admitted to having an inappropriate relationship with a junior staff member in his office. While Toronto city council scrambled to deal with the fallout of Tory’s abrupt announcement, public opinion about it was deeply divided. In the absence of clear rules and regulations, what should Tory have done? Was his resignation, as some said, too hasty? Or was he correct to step down?

  • Employee Poaching at Cognizant: Talent Management in the Highly Competitive Market

On December 27, 2023, major daily newspapers in India reported that two information technology (IT) giants, Infosys Limited (Infosys) and Wipro Limited (Wipro), had accused their competitor Cognizant Technology Solutions Corporation (Cognizant) of “unethical” employee poaching. Although it was not unusual for employees to transition between companies in the IT sector, in 2023 Cognizant had hired more than 20 senior employees from its competitors. This poaching controversy was fuelled by IT firms’ need to hire and retain top talent, and it raised several critical questions: What should Cognizant do to create a more robust talent pipeline that would not require employee poaching? What should Infosys and Wipro do to address the concerns raised by Cognizant’s employee poaching? And how can employee poaching affect individuals and companies?

  • The Hazards of Putting Ethics on Autopilot

AI assistant tools based on large-language models like ChatGPT offer an easy route for managers to increase the use of behavioral nudges to direct employee's choices. • Atijeevan Foundation: Transforming Scars into Strength

Atijeevan Foundation was founded in 2013 with a mission to rehabilitate and empower victims of acid attacks. The founder, who was a survivor of an acid attack herself, wanted to ensure that the past traumatic experiences of survivors did not impede their opportunity to make a place in society and lead a meaningful and dignified life. She learned about the challenges through interactions with the survivors she trained and helped find employment. Many of them reported incidents of harassment, bullying, discrimination, and insensitive behaviour from co-workers. The founder was contemplating how to help. Should she support and encourage survivors to independently manage their own workplace challenges at work, which would align with her philosophy of self-advocacy and resilience? Or should she ask the human resources department in each organization to support survivors? She was also contemplating how each organization’s equity, diversity, and inclusion initiatives could be expanded to integrate the unique challenges and needs of survivors of acid attacks to foster their empowerment in the workplace.

  • Worxogo: Nudging for High Employee Performance

Based on their extensive consulting and advisory experience in large-scale consulting transformations for various large enterprises, Ramesh Srinivas and his colleagues at Worxogo Solutions Pvt. Ltd. (Worxogo) in Bengaluru, India, had launched an artificial intelligence (AI)-based nudge platform called Nudge Coach in 2017 to change employees' behaviour positively and voluntarily so as to bolster team performance. The platform's self-learning AI engine had been designed based on insights from behavioural sciences and popular motivation theories. It featured deep-learning algorithms that understood individual motivations and provided personalized coaching tips, appropriate challenges, and rewards. The platform was presented as a coach that could help employees manage their performance. By 2023, Worxogo had garnered numerous clients and accolades for its platform's novelty and efficacy in improving employee performance and organizational outcomes. However, Worxogo had implemented its platform predominantly for a limited set of functions, such as sales and data-centre operations, characterized by well-defined lead and lag performance metrics. Clients, buoyed by the platform's success, began encouraging the Worxogo team to extend the nudge-based performance-improvement system to other functions and domains. Thus, Srinivas, Worxogo's chief executive officer, faced a dilemma in August 2023of whether to continue to focus on Nudge Coach's limited existing functions or to explore appropriate nudge-based outcomes for tasks without clear lead and lag performance indicators. His other challenge was to determine how organizations and individuals could measure the effectiveness of nudges in improving performance without clear short-term outcomes. Which approach would Srinivas take to respond to these challenges?

  • Orange Sky: Balancing Commitment to Cause and Well-Being

Orange Sky Australia evolved as an entrepreneurial non-profit organization offering two primary services for the homeless: mobile laundering of clothes and engaging in genuine, individual, face-to-face connections through conversation. In February 2024, with 73 employees and roughly 3,000 volunteers spread throughout Australia and New Zealand, the company's recent staff engagement data indicated a decline in well-being metrics since the start of the COVID-19 pandemic in 2020, despite the strong positive organizational culture. The company's growth strategy to double volunteer numbers within the next two years created additional challenges for how to recruit volunteer team leaders to manage and oversee daily operations as most volunteers did not want leadership roles.
